Three things I see in almost every organisation

The vision stops one floor below the person who holds it

The founder can describe where this is going in vivid detail. The leadership team can repeat it. By the time it reaches the people doing the work, it has become a set of targets. Targets tell someone what to hit. A vision tells them why it matters when nobody is watching.

The values are on the wall and absent from the room

Integrity, excellence, respect. Written once, framed, and never translated into what they look like in a difficult conversation, a missed deadline, or a decision that costs money. A value that has no behaviour attached to it is a decoration.

Managers carry tasks downward and pressure upward

Most managers were promoted for being excellent at the work, then handed a job that is entirely about people. Nobody taught them the second job. So they do the first one harder, and their teams feel managed rather than led.

Why this keeps happening

People act from what they value. Every person walks into your organisation with a full set of values already formed, decades before they met you.

When an organisation states its values clearly and translates them into visible behaviour, people have something to align to. They can see what is expected, they can measure themselves against it, and over time it becomes reflex.

Where that translation is missing, each person quietly runs on their own set instead. One manager values harmony and avoids the hard conversation. Another values speed and skips the consultation. Both believe they are doing the right thing, because by their own values they are.

A hundred people, a hundred operating systems, all running at once.

Nothing here is a discipline problem or a talent problem. It is an alignment problem, and alignment is buildable. That is the whole of this work: make the values explicit, make them observable, align the leadership to them first, and then give managers the skill to carry them into daily decisions.

A working engagement with your leadership team to surface what this organisation actually stands for, and then express each value as behaviour that can be seen, taught and measured. Where values already exist on paper, we translate them into practice.

You end with a documented values framework, written in observable behaviours, agreed by the people who lead.

Value Conscious Leadership

For senior leaders. Each leader maps their own values against the organisation's, and sees precisely where the two align and where they pull in different directions. That gap is usually the exact place their team feels friction, and most leaders have never seen it laid out.

Leaders who can name what drives them, and lead consciously from it rather than by habit.

Vision Alignment for Managers

For the layer where vision either travels or stops. Managers learn to translate direction into meaning for their teams, hold values-based conversations, and make decisions their people can trace back to something the organisation actually believes.

✦  Who is behind this

I ran companies before I coached them

For over two decades I built and led businesses. I hired, I promoted people who were excellent at the work and watched some of them struggle with the job of leading. I set direction and assumed it had landed. I learned what that costs.

That is where this work comes from. Not from a textbook, and not from a training company's catalogue. From having sat on the other side of the table and felt the specific gap I now help organisations close.

I then trained deeply in what creates lasting change rather than temporary enthusiasm. Three InnerMost Shift Coach certifications, training in NLP, ICF ACSTH-Approved coaching hours, and certification in Value Conscious Leadership, which is the framework most of this organisational work draws on.

Values-led leadership is still uncommon in the market. Most leadership training teaches competencies, which are skills a person performs. Values sit a level beneath that, and they decide what a person does when the training room is far away and nobody is checking.

Questions I am usually asked

How long does an engagement take?

It depends entirely on scope. A values articulation with a leadership team can be a matter of weeks. A full programme across managers runs over a few months, because behaviour changes with repetition rather than with a single workshop.

What does it cost?

Pricing is built around the engagement, since a leadership team of six and a manager population of forty are entirely different pieces of work. We agree scope first, then I share a proposal with clear commercials.

Is anything shared back with the organisation?

Individual coaching is confidential, always. For group programmes, the organisation receives themes and patterns across the cohort with no individual attribution. This is what makes people honest, and honesty is where the value sits.

Can this run alongside our existing L&D programme?

Yes. This sits underneath skills training rather than competing with it. Values work tends to make other development land better, because people can finally see what they are building towards.
